Empowering Supervisors: The Moderation of Supervisory Justice in the Relationship between Organizational Justice and Work Outcomes

The programming committee for the 77th Annual SAM International Business Conference is pleased to announce the acceptance of the presentation Empowering Supervisors: The Moderation of Supervisory Justice in the Relationship between Organizational Justice and Work Outcomes by Shingirayi Mushonga of Coppin State University.

Presentation Abstract: This study examines the multifoci justice paradigm in which the intricate relationship between organizational justice and supervisory justice was further explored. The study hypothesized that supervisory justice would moderate the relationship between organizational justice and various work outcomes (e.g., leader-member exchange, job satisfaction, and turnover intentions). Furthermore, the study expected the spillover effects in which organizational and supervisory justice predicted both organizational and supervisory focused outcomes. Data was collected from 144 participants employed at a non-profit, agricultural organization. Findings support the study’s hypotheses and illustrate how supervisory justice strengthens the relationship between organizational justice and work outcomes. Implications suggesting the need to empower supervisors in an effort to proliferate work outcomes are discussed.

Results of the moderation analysis illustrate significant and positive interactions in all three hypotheses, thus confirming the study’s hypotheses. The findings provide support for the multifoci justice paradigm by demonstrating how supervisory justice perception play an important role in eliciting both organizational- and supervisory-focused work outcomes. Implications of the study include the need to empower supervisor to be fair when dealing with subordinates. Especially, when supervisors are viewed as separate entity and at times as agents of the organization.
